Zoho University -

How We Recruit - On Formal Credentials vs Experience Based Education

I want to thank Badri for blogging about Zoho University, and giving me the opportunity to respond to critical comments. Before I begin, I want to point to a blog post I made some time ago How We Recruit - On Formal Credentials vs Experience Based Education, which explains the philosophy behind what we are doing. It is worth reading that post, so I won't repeat that material here.

Why do we go to high school to recruit? It is my belief, based on years of observation and experience, both my own, as well based on recruiting hundreds of college graduates and observing their real world performance, that even when colleges teach well (a very rare situation in our engineering colleges in India), the fact that most advanced knowledge is contextual makes it hard for students to appreciate its significance or pay attention.

I will use a history example, because kalvettu brought up history in his comment. Take this quick test (no Google please): approximately what era was the Gupta empire and what was its significance to Indian history? Compare their geographic reach to that of the Mughals later; approximately how many centuries separated the Guptas and the Mughals? Practically every school kid in India would have studied all this, and written countless exams on it. If I asked that question to 100 of our college-educated engineers, 99 would draw a complete blank on that one (yes, I have performed this "test"). Why? Those blasted exams *themselves* killed any possible interest anyone could have had in history. The objective was not to learn history, but pass the exams. Most of us met *those* expectations well.

When it comes to detailed engineering knowledge, the context in which learning takes place matters a lot. I am supposed to have a degree in Electronics Engineering from IIT Madras. I even have a fairly good GPA to go with it. Consider the subject of antennas, on which I had a course in IIT. If I were asked to explain antennas at a fairly high level, I would draw a blank, and have to hit the Wikipedia. My level of knowledge of antennas is no more than that of a person who had a Physics class in 12th standard (antennas receive/transmit wireless signals, and dish antennas work like a mirror - that's about it, and I am not making this up). On paper, I had a class in IIT on that subject, passed all the requisite exams, even got a decent grade out of it. But at some deeper level, I *know* I wasn't paying attention to it. It wasn't *important* compared to everything else going on in life at that time for me, and I couldn't see the significance of something mundane and boring like antennas in the overall scheme of things in life. If I had realized I would end up working for a wireless company later (Qualcomm), and if I had realized antennas would be important in cell phones (which were to come later - I graduated in 1989), I might have paid more attention. Basically, there was no context in which I felt like paying attention to this fairly esoteric subject. I consider myself an entirely typical student in that respect - in fact, by the standards of the system, I was considered a "high achiever".

In fact, I opted for Electronics in IIT in 1985, mainly because computer science and programming sounded incredibly boring compared to building circuits. During my years in IIT, I would have sworn that I would not be caught dead in a software company. My father still reminds me of that once in a while.

A typical engineering college curriculum (in Electronics) will have the following courses all in one semester, taken from a real world example: Mobile Communications, Satellite Communications, C Programming, Image Processing and Professional Ethics. The lucky recipients of that education paid enormously for the privilege. Take that Professional Ethics course. Does anyone believe that the student who went through that class and got 90% in their exams is more ethical than someone (like me) who never had the good fortune to attend a formal ethics class?

My basic point is this: most knowledge, particularly higher order knowledge you use in an engineering or software job, is highly contextual. The *motivation* to learn something (for most people) is a function of the context they are in. College is *not* always a great context, unfortunately. In fact, for most students, college is not a very good context.

All of the above applies even when college teaches well. I will not dwell on the fact that 90% of engineering colleges in India do not have anything remotely resembling decent faculty, and basic stuff like Linear Algebra are not taught well.

On the "bonded labour" comment, it is understandable, considering the society we live in India. We do not require any sort of commitment, bond, nothing at Zoho Corp. We have examples of students joining, and then dropping out in 1 month because some uncle told them to go to college or after 6 months because of pressure from their families to marry - unfortunately that still happens to some of our female students. Students can leave at any time (and some do) even after joining the job. Now, tangentially on the subject of bonded labour, I have posted about the Jail College Phenomenon elsewhere. I believe modern education infantilizes students, and I believe our alternative treats students as the young adults they are, and therefore they actually grow up faster. This is a separate topic which I hope to write about some day.

We invest heavily in our students. Our faculty to student ratio would be among the highest anywhere. We pay students during their time learning. Why do we do all that? Because we believe actually paying them, and the knowledge on the part of the students that there is a job waiting for them, and the extensive opportunity to interact with people doing a real world job on a daily basis, create the *context* in which they have the motivation to learn. That context really matters. Our students actually become primary breadwinners for their families fairly quickly, and the resulting sense of self-worth is incalculable.

Finally, would I put my own son in this? Absolutely (he has to recover from autism first, but that is a whole another topic).

  2. I am thankful that Badri is devoting so much energy on this important issue. I wish his partner Satya, who keeps an excellent blog on Education in India, can chip in with his views as well.

Sridhar, I think that what you are doing at Zoho Univ is definitely interesting from a business point of view. However I cannot say the same about your education model. I don’t care about credentials, and I wouldn’t doubt that Zoho education is better that most college degrees. I agree with you that there is a big context gap between the skills that students acquire in college and the skills they'll need later at work. Most college courses teach few useful job skills; their main function is to signal to employers that students are smart, hard-working, and conformist. In that sense Zoho may even be doing a good thing to our economy by preparing students to become productive early instead of spending many years in wasteful status contests.

However, in general, people benefit from formal education and should acquire as much as they can. Though there are many good reasons to do so, the best economic research suggests that the wage return and range of job opportunities for a year of college course work is more than enough to justify pursuing at least some higher education after higher secondary. I am curious as to why Zoho would want to recruit higher secondary students while there are many equally talented, eager and unemployed college graduates who will lap up the opportunity for the same salary and employment conditions. Does the fact that college graduates pose much more flight risk than an employee with higher secondary + Zoho univ qualification figure in your considerations? I am not saying this is wrong – retaining employees is a huge challenge in the s/w industry and this would be a creative but a perfectly valid business decision.

And if that is the reason, it is best to leave out all the talk about education philosophy and social change.

  3. @anon :

college students could have already spent a lot on their studies and would want to reap back the benefits and will not mind switching jobs as necessary for higher salaries.

for these school students taking such decisions will create a feeling of guilt : "How can I quit this place which has given me my current life."

creating a feeling of guilt is cheaper and works well.

    see the proof :
"One of the students, who was on an assignment at Tokyo, was offered a lucrative job at a level 1 company, but coolly rejected it! this too of his own choice.", says a zoho staff

    Toyoda (Toyata CEO)

  9. Kalvettu: Your views are vastly trying to dig out only negatives. And the arguments you place are like those that people argue in the "pattimandrams" held in TV channels- nothing useful/concrete.Just some emotional talks.

To some extent your views are because of the tons of training centers, tuition centers, "IT" companies taking x amount and providing x/10 rupees as salary for 10 months that we are used to right from school days. These kind of things have a huge impact on our mindset towards any initiative that is not conventional.

Please try to come out of the mindset that any social cause should be 100% free from business interest. Why cant a social cause be done with business interests too as far as it is helps the people involved. This way the cause as such can be sustainable. Take example of Food processing companies giving job to differently abled. This is win-win and is a sustainable way of helping those people. Infact there could be more cost or more effort involved in getting them work. The company is taking that effort to employ them rather than taking the conventional mode.

Zoho says that there is no legal bond and people are free to move on whenever they wish.If a person wants to move out after an year he can go back and join college. He would have lost 1 year which is like failing once in +12. The fact that he wants to move out indicates a failure on his side or a failure on Zoho's side. Whats the big deal here. In that one year the person might have learned few things, interacted with many experienced people, got exposure to real world business aspects and all of these will make him a better person.

There is also option to pursue the "government authorized degree" after 3 years. There are tons of such universities offering 2 years degree churning mechanism. So they do join the so called elite group of degree holders if they wish.

You complain about Zoho teaching English. Whats wrong in that? The fact is that English is the no.1 business language today. One has to learn it to be in global business. The fact that English is no.1 business language DOES NOT mean other languages are inferior.Zoho teaching English does not mean they are killing Tamil or they are saying English is the only language thru which someone can communicate (as you have understood). English skill is vital for survival in vast variety of global business. This is like a warrior learning different fighting/war skills to survive against foreign enemies. If one thinks that only his skill is superior and keeps mum, they are bound to fail.

Zoho University."

  14. Kalvettu: In this blog and the previous blog about Zoho University, it has been clearly mentioned that there are no formal rules to bind students to this like bonds, fees etc,. Students are free to go out whenever they feel. Rajendran had even quoted few instances where people left for reasons like marriage etc,.

I did say earlier that if someone decides to leave after an year, the loss from their side is 1 academic year. They can still join college and study if they wish.
